Resumo
Neste estudo começaremos por avaliar as
estruturas materiais e simbólicas que facilitam
ou dificultam as carreiras profissionais de
mulheres nas organizações, como sejam o apadrinhamento
individualizado (tutoria ou
mentoring) ou, ainda, as redes masculinas de
entreajuda e protectorado (homofilia). Esta é, na
verdade, uma questão que se coloca a ambos os
sexos mas que nos parece mais delicada para as
mulheres, pois são estas, mais do que os
homens, que acabam por conhecer o verdadeiro
sentido dos “tectos de vidro”, ou seja, os
múltiplos constrangimentos, nem sempre
óbvios, que dificultam a sua mobilidade
profissional. Recorreremos frequentemente a
um estudo que realizámos em 2000 com
agências de viagens, um sector da indústria do
turismo com forte impacto na economia, e no
qual procurámos compreender por que são tão
acentuados os desequilíbrios no acesso e
desenvolvimento de carreiras profissionais,
nomeadamente à chefia de topo, por parte de
mulheres.
In this paper we begin by evaluating some of the social structures which make the professional progression of women in organiza - tions easier or more difficult, such as the process of mentoring and homophily (i.e. tendency to form same-sex network relation - ships), two network mechanisms that operate to create and reinforce gender inequalities in the organizational distribuition of power. Although this can in fact be something that is confronted by both men and women, there is no doubt that women, more than men, end up knowing better the real meaning of the “glass ceilings” – the multiple constraints or restric - tions, sometimes invisible – which obstruct their professional progression. We will often refer to a study carried out in 2000 that is centred in the travel agency business, a very important sector for the economy of the tourism industry. Through this study, we tried to understand why is it so difficult for women to succeed in achieving leadership positions in their professional careers.
