Resumo
A investigação contemplada na presente dissertação foi concretizada na estrutura
residencial para pessoas idosas Luz dos Pastorinhos, localizada na cidade de Lisboa. Esta
instituição destina-se ao alojamento, temporário ou permanente, coletivo e prestação de
serviços, para idosos em situação de maior risco de perda de independência e/ou autonomia. A presente investigação centra-se na gestão de pessoas, visando compreender a
gestão de pessoas numa organização, neste caso específico, numa estrutura residencial
para pessoas idosas e conhecer as perceções do diretor técnico e outros profissionais de
diferentes categorias profissionais, relativamente às práticas de gestão de pessoas,
implementadas nessa mesma instituição. A gestão de pessoas é, então, o objeto de pesquisa e o propósito do estudo que
pretendeu compreender a gestão de pessoas na Luz dos Pastorinhos. Partiu-se da seguinte pergunta de investigação: Como é realizada a gestão de
pessoas numa estrutura residencial para pessoas idosas?
O estudo foi assente numa metodologia qualitativa, recorrendo à técnica da
entrevista, mais especificamente a entrevista semi-estruturada. Primeiro foi realizada uma
entrevista à direção técnica da estrutura residencial para pessoas idosas, em estudo, seguida de outra entrevista, também semi-estruturada, aos outros colaboradores. Paralelamente, foi efetuada uma pesquisa bibliográfica e documental que permitiu realizar a
aproximação ao objeto de estudo. Numa fase posterior, as informações recolhidas foram analisadas, através da
técnica de análise de conteúdo. Foi possível verificar que o modelo de gestão de pessoas adotado na organização
em estudo é baseado na informalidade. Refere-se, também, que diversas práticas de gestão
de pessoas, que se encontram implementadas na instituição, poderiam ser mais
desenvolvidas, sendo que, para algumas dessas práticas torna-se imprescindível a utilização
de um instrumento concreto, ou seja, há que haver mais formalidade no desenvolvimento das
práticas de gestão de pessoas, como é o caso do recrutamento e seleção, da formação e
desenvolvimento e da gestão e avaliação de desempenho.
The research contemplated in this dissertation was carried out in the residential structure for elderly people Luz dos Pastorinhos, located in the city of Lisbon. This institution is intended for housing, temporary or permanent, collective and provision of services, for elderly people at a greater risk of loss of independence and / or autonomy. The present investigation focuses on people management, aiming to understand the management of people in an organization, in this specific case, in a residential structure for elderly people and to know the perceptions of the technical director and other professionals from different professional categories, regarding management practices people, implemented in the same institution. People management is, therefore, the object of research and the purpose of the study that sought to understand people management in Luz dos Pastorinhos. It started with the following research question: How is people managed in a residential structure for the elderly? The study was based on a qualitative methodology, using the interview technique, more specifically the semi-structured interview. First, an interview was conducted with the technical direction of the residential structure for the elderly, under study, followed by another interview, also semi-structured, with the other employees. At the same time, a bibliographical and documentary research was carried out, which made it possible to approach the object of study. At a later stage, the information collected was analyzed using the content analysis technique. It was possible to verify that the people management model adopted in the organization under study is based on informality. It is also mentioned that several people management practices, which are implemented in the institution, could be further developed, and for some of these practices it is essential to use a concrete instrument, that is, there must be more formality in the development of people management practices, such as recruitment and selection, training and development and management and performance evaluation.
