Relação entre liderança, comunicação interna simétrica e comprometimento organizacional : estudo de caso

Resumo
Esta investigação tem como principal foco a relação entre a Liderança, a Comunicação
Interna Simétrica e o Comprometimento Organizacional, através de um estudo de caso reali zado a uma empresa de transportes pesado de mercadorias. Optou-se por um estudo correlaci onal quantitativo. Foram elaborados dois questionários online aplicados a uma amostra de 24
participantes (líderes e não líderes), onde a amostra é considerada por conveniência e não re presentativa. Para estudar a Liderança foi usado o Multifactor Leadership Questionnaire –
MLQ. Em relação à Comunicação Interna Simétrica foi adotado o questionário Dozier, Gruning
e Gruning (1995). Para analisar o Comprometimento Organizacional foi escolhido o instru mento de Allen e Meyer (1984) Organizational Commitment Questionnaire. Foram formuladas
cinco hipóteses equivalentes ao problema de investigação, sobre o estilo de liderança domi nante, qual o impacto deste na comunicação e como a comunicação impacta o comprometi mento organizacional, além de perceber se a comunicação pode ser a variável controlo entre
estas duas variáveis. Pela análise de resultados, verificaram-se as hipóteses referentes a uma
relação positiva entre a comunicação interna e a liderança transformacional, e com a comuni cação interna e o comprometimento organizacional. Isto significa que a comunicação interna
influencia positivamente as duas variáveis de forma individual, mas não existe relação entre
liderança e comprometimento organizacional. Serão apresentadas implicações práticas destes
resultados.
This paper has as main focus the relationship between Leadership, Symmetrical Inter nal Communication and Organizational Commitment, through a case study carried out in a heavy goods transport company. It was chosen an exploratory quantitative study. Three online questionnaires were developed, applied to a sample of 24 participants (leaders and non-leaders), where the sample is considered for convenience and not representative. To study Leadership, the Multifactor Leadership Questionnaire – MLQ was used. Regarding the Symmetrical Inter nal Communication was adopted The Dozier, Gruning and Gruning (1995) questionnaire. Ad ditionally, to analyse the Organizational Commitment, the instrument by Allen and Meyer (1984), the Organizational Commitment Questionnaire, was chosen. Five hypotheses were for mulated, related to the research problem, concerning the dominant leadership style, its impact on communication and how communication impacts organizational commitment, and to under stand whether communication can be the control variable between these two variables. By an alysing the study results, is verified the hypothesis referring a positive relationship between internal communication and transformational leadership, and between internal communication and organizational commitment. This means that internal communication positively influences both variables individually, but there is no relationship between leadership and organizational commitment. Practical implications of these results will be presented.
