Clima organizacional - influência dos fatores internos na motivação dos colaboradores numa PME no sul do Brasil : estudo de caso

Resumo
Este estudo teve como objetivo analisar a influência do clima no nível de motivação dos
colaboradores dentro de uma empresa familiar de pequeno porte no estado do Rio Grande do
Sul, na cidade Barão. O clima organizacional é um fenómeno vasto e complexo que possui
fatores internos e externos de influência. O presente estudo realizou a coleta de dados por meio
de um inquérito qualitativo, para identificar quais fatores do Clima organizacional podem afetar
a motivação dos colaboradores. Primeiramente, revisou-se a bibliografia existente acerca do
clima, cultura organizacional e motivação, verificando o que é conhecido sobre a conexão entre
estes tópicos. No âmbito empírico, foi aplicado um inquérito a 10 colaboradores da empresa
estudada, com o objetivo de perceber como é o clima dentro da empresa, de acordo com a
concordância dos participantes. Usou-se como técnica a entrevista semiestruturada, cujas
questões abertas foram inspiradas e tiveram como base de indagação o estudo de Bispo (2006),
de cariz quantitativo. O clima organizacional é algo sensível e precisa ser analisado
constantemente. Comparou-se a perceção de outros autores sobre aspetos que geram um clima
negativo e positivo, e listou os principais fatores internos que devem ser analisados para o
diagnóstico do clima organizacional. Segundo o autor, é o que pode ser correspondido dentro
do cenário atual das organizações e pode ser aplicado em todos os tipos de empresa. Dentre os
fatores internos, foram destacados alguns aspectos que possuem frequência maior de
resposta, que podem gerar insatisfação ou satisfação. De forma geral, o estudo identificou
que a empresa possui um clima organizacional satisfatório, apresentando resultados positivos
na maioria das questões aplicadas com os entrevistados. Entretanto, é relevante o
aperfeiçoamento em alguns aspetos discutidos. Este estudo, de cariz exploratório e não
preditivo ou probabilístico, possibilitou obter conhecimento sobre o clima organizacional de
uma empresa na região sul do Brasil e seus possíveis fatores de influência, perceber a
importância destas ferramentas na sua motivação, sugerir melhorias à organização, identificar
a importância atribuída aos fatores climáticos, e validar o modelo proposto neste estudo.
This study aimed to analyse the influence of organizational climate on the motivation level of employees within a small-sized family business in the state of Rio Grande do Sul, city of Barão. The organizational climate is a vast and complex phenomenon that has internal and external influencing factors. The present study collected data through qualitative questionnaires, to identify which factors of the organizational climate may affect the motivation of the employees. First, the existing bibliography on organizational climate, culture and motivation was reviewed, verifying what is known about the connection between them. At the empirical level, a questionnaire was applied to 10 employees of the studied company, to understand how the climate within the company is, according to the perception of the participants. A semi structured interview was used as a technique, with open questions inspired and based on the questionnaire of the study of Bispo (2006), of quantitative nature. The organizational climate is sensitive and must be constantly analysed. Compared the perceptions of other authors about aspects that generate a negative and positive climate and listed the main internal factors that must be analysed for the diagnosis of the organizational climate. According to the author, it is what can be matched within the current scenario of organizations and can be applied in all types of companies. Among the internal factors, some aspects that have a higher frequency of response were addressed, which can generate dissatisfaction or satisfaction. In general, the study identified that the company has a satisfactory organizational climate, presenting positive data on most subjects, however, improvements in some matters discussed are relevant. This study made it possible to obtain knowledge about the organizational climate of a company in the southern region of Brazil and the possible influencing factors, analyse the importance of these tools in the motivation of its employees, suggest improvements to the organization, identify the importance attributed to climatic factors and validate the proposed model in this study.
