A implementação de um plano estratégico de recursos humanos e de inteligência emocional em uma ONG do Rio de Janeiro : investigação-ação

Resumo
A Inteligência Emocional (IE) é compreendida como a capacidade de gerir emoções
próprias e de outrem de forma a tornar os indivíduos mais motivados e com maior
percepção para administrar relacionamentos de naturezas distintas. No âmbito laboral, a
aplicação da IE tem se mostrado muito relevante no que concerne à gestão de pessoas,
visando atingir um equilíbrio que torne o ambiente saudável e produtivo. Ao longo dos
anos, teóricos deixaram de considerar o Quociente de Inteligência (QI) como fator
principal para distinguir colaboradores excelentes, médios e fracos. A teoria se mostrou
ultrapassada quando a Inteligência Social (IS) ganhou destaque frente as competências
técnicas. Colaboradores e líderes emocionalmente inteligentes, tendem a convergir para
a manutenção de um ambiente de trabalho estimulante e uma liderança transformacional.
A investigação que se segue, analisa a importância da implementação da IE na gestão de
pessoas de uma ONG do Rio de Janeiro, uma organização não governamental brasileira
que não possui uma área de gestão interna ou de Recursos Humanos (RH). Assim, o
estudo tem por objetivo demonstrar como o trabalho de um profissional com alto
quociente emocional (QE) e qualificado para gerir o capital humano através de
ferramentas emocionalmente inteligentes, poderá impactar positivamente na performance
e desempenho dos colaboradores. A pesquisa empírica foi desenvolvida por meio da
técnica de observação participativa direta, que possibilitou um balanço dos pontos fortes
e fracos da instituição e comprovou a relevância da temática no contexto organizacional.
As conclusões do estudo evidenciaram que a ausência de um departamento de RH e a
falta de aptidão emocional dos líderes, provoca insegurança, desvalorização,
desmotivação e baixa na produtividade. Como produto desta investigação, apresenta-se
um plano-ação como sugestão de implementação, a fim de aprofundar ainda mais os
resultados obtidos até agora e aperfeiçoar a gestão emocionalmente inteligente de pessoas
na referida ONG.
The Emotional Intelligence (EI) is understood as the ability of individuals to recognize their own emotions and those of others in order to guide motivated thinking and behavior at relationships of different natures. The application of EI at corporations has been extremely relevant to achieve a balanced, healthy and productive environment as well as a competitive advantage in comparison with other corporations. Over the past years and after many researches, theorists have accomplished to prove the intelligence quotient is not the main factor in distinguishing between excellent, average, and weak employees. The theory was confirmed to be outdated when social intelligence gained prominence over technical skills. That is an issue that affects both the employees and employers’ performances. Emotionally intelligent employees and leaders tend to maintain a much healthier and stimulating working environment, as well as a transformational leadership. The investigation analyzes the importance of implementing EI in the people strategic management at an NGO in Rio de Janeiro, a non-government organization that lacks an internal management or human resources department. That said, the research aims to show how employee’s performance can be positively impacted due to the work of a high emotional quotient professional, also qualified to manage human capital through emotionally intelligent tools. The empirical study was based on a participatory observation technique, which enabled a balance of the institution’s strengths and weaknesses and proves the theme relevance. The results confirmed the absence of a human resources department together with the leader’s lack of emotional abilities, cause insecurities, devaluation, demotivation and low productivity. The following investigation suggests the implementation of an action-plan, in order to deep even further the results obtained so far and improve the emotionally intelligent management of people at the referred NGO.
